Dynamiczne procesy w świecie wymagają wyznaczania nowych kierunków zmian w kształceniu i doskonaleniu zawodowym dyrektorów dla potrzeb zmieniającej się szkoły i przygotowania społeczeństwa na przemiany globalne i nieznaną przyszłość. Rozprawa doktorska podejmuje problematykę aktualnego oceniania jakości przywództwa edukacyjnego dyrektorów szkół podstawowych oraz poszukiwania sposobów skutecznego zarządzania procesem zmiany. Przedmiotem niniejszej dysertacji uczyniono kluczową rolę dyrektora szkoły we wdrażaniu zmiany jako przywódcy edukacyjnego, który potrafi wywierać wpływ na środowiska szkolne i pozaszkolne. Wobec nowych wyzwań i perspektyw oświatowych dokonuje się odpowiedzi na kluczowe pytanie – Jak kształcić dyrektora do działalności w zmiennej i nieprzewidywalnej rzeczywistości społecznej? Podjęty w pracy problem jakości organizacji zarządzania jest wiodącym tematem debat edukacyjnych w Polsce. Poszukuje się sposobów na skuteczne podnoszenie kompetencji przywództwa edukacyjnego dyrektorów szkół podstawowych. W dobie XXI wieku dążenie do przekształcania szkoły w organizację uczącą się wymaga zmian w strukrurze organizacyjnej różnych form dokształcania i doskonalenia zawodowego dyrektorów. Cel główny badań dotyczy poznania i opisania jakości przywództwa edukacyjnego w kontekście zachodzących szybkich zmian i oczekiwań społecznych. Cel praktyczno – wdrożeniowy obejmuje opracowanie propozycji metod i form dokształcania i doskonalenia zawodowego rozwijających poziom kompetencji przywódczych dyrektorów szkół podstawowych. Uwzględniając powyższe cele badań, sformułowano problemy szczegółowe dotyczące: - oceny stylów zarządzania i priorytetów badanych dyrektorów, - poznania stosowanych strategii zarządzania zmianą w szkole i sposobów inspirowania nauczycieli do samodzielnych działań, - poszukiwania związku jakości przywództwa edukacyjnego dyrektorów z ich cechami indywidualnymi, - przebadania predyspozycji kadry zarządzającej szkołami podstawowymi do obdarowywania nauczycieli samodzielnością i władzą. Mając na uwadze wielopoziomowość pracy w szkole podstawowej, zastosowano połączenie metod ilościowych i jakościowych. Zdiagnozowano jakość przywództwa edukacyjnego dyrektora szkoły podstawowej. W pracy doktorskiej głównie zastosowano metody ilościowe. Ustalono występujące powiązania przyczynowo – skutkowe i odpowiedziano na pytania: Jak jest? Jaki jest związek, wpływ?, wyznaczając przy tym diagnostyczny i diagnostyczno – wyjaśniający cel badań. Poddano operacjom statystycznym dane liczbowe, które weryfikowały hipotezy o związkach między badanymi zmiennymi. Metody ilościowe w badaniach uzupełniono metodami jakościowymi, którymi stały się wywiady z dyrektorami szkół. Odpowiedni dobór ilościowo – jakościowej strategii badawczej pozwolił przeprowadzić pogłębioną analizę i wyciągnąć wnioski na temat jakości zarządzania dyrektorów szkół podstawowych.
W rozprawie doktorskiej posłużono się metodą sondażu diagnostycznego. Zastosowano takie techniki badawcze jak: kwestionariusz – Modelu efektywnego zarządzania zmianą HPO SCORES, arkusz testu – Moje osobiste preferencje w kierowaniu organizacją, arkusz testu – Moje szkolne priorytety, arkusz testu – Predyspozycje do obdarowywania innych samodzielnością, dyspozycje do wywiadu jakościowego, kwestionariusz – Badanie poziomu gotowości organizacji na zmiany, narzędzia statystyczne. W pracy zaprezentowano wyniki badań przeprowadzone od 2019 r. do 2020 r. wśród dyrektorów i nauczycieli szkół podstawowych województwa świętokrzyskiego. Badaniem objęto 252 dyrektorów i 300 nauczycieli wylosowanych ośmioklasowych szkół podstawowych zlokalizowanych w Kielcach oraz województwie świętokrzyskim. W badaniach przyjęto zasadę anonimowości i dobrowolności. W analizach statystycznych wszyscy dyrektorzy najwyżej ocenili częste zachęcanie nauczycieli do wyrażania swoich pomysłów i opinii, przywiązywanie dużej uwagi do aktywnego udziału wszystkich pracowników szkoły w realizację zaplanowanych celów oraz uznanie za szczególnie ważny pełny obieg informacji zwrotnej. Priorytety dyrektorów utrzymują w równowadze potrzeby rozwojowe uczniów i stwarzanie atmosfery w szkole sprzyjającej pracy zespołowej, co wpływa na podnoszenie jakości zarządzania. Wszyscy dyrektorzy uznali za niezbędne podnoszenie kompetencji przywódczych w zakresie mediatora, doradcy, partnera i menadżera zasobów ludzkich. Zarządzanie jakością pracy szkoły powinno być służebne, pomagające w odkrywaniu własnego potencjału dyrektorów i nauczycieli. W podsumowaniu wyłoniły się dwa profile dyrektorów S1 i S2. Zdecydowana większość dyrektorów jest profilu S1 z wiekiem 50+, ze średnim stażem na stanowisku nauczyciela 29,5 lat, w tym jako dyrektor 18,9 lat. Profil dyrektora S2 charakteryzuje młodszy wiek w stosunku do S1 i krótszy staż pracy jako nauczyciel średnio 28,4 lat, w tym staż pracy dyrektora 12,8 lat. Dyrektorzy profilu S1 więcej uwagi przywiązują do kwestii formalnych i procedur, bywają władczy, stawiają sobie i innym wysokie wymagania. Dyrektorzy profilu S2 wyróżniają się poszukiwaniem rozwiązań do konkretnego problemu, pozostawianiem dużej swobody w podejmowaniu decyzji, poświęcaniem więcej czasu na uzgadnianie i prezentację przewidywanych efektów, właściwą komunikacją i współpracą. Układ pracy doktorskiej składa się z wprowadzenia oraz siedmiu rozdziałów. Rozdział pierwszy przedstawia zmiany zachodzące we współczesnym świecie ze szczególnym uwzględnieniem zmian w szkole i w edukacji. Rozdział drugi omawia przywództwo edukacyjne dyrektora szkoły w literaturze przedmiotu badań. Rozdział trzeci przedstawia metodologiczne podstawy badań własnych. Rozdział czwarty diagnozuje warunki pracy dyrektorów ze szczególnym uwzględnieniem określenia kierunku dalszego ich rozwoju. Rozdział piąty bada relacje dyrektorów z podmiotami edukacyjnymi. Rozdział szósty dokreśla stan jakości przywództwa edukacyjnego oraz trendów rozwoju form kształcenia i doskonalenia kadry kierowniczej szkół podstawowych. Rozdział siódmy proponuje formy kształcenia i doskonalenia dyrektorów szkół podstawowych w nowej, zmiennej rzeczywistości społecznej.
Zakończenie pracy doktorskiej zawiera wnioski sformułowane w toku przeglądu literatury przedmiotu oraz badań empirycznych. Wyniki zgromadzonego materiału wskazują, że dyrektorzy z dłuższym stażem pracy w tej roli mają również długi staż pracy w charakterze nauczyciela. Diagnoza stanu jakości przywództwa edukacyjnego pokazała, że starzeje się kadra kierownicza szkół podstawowych, bowiem połowa badanych dyrektorów przepracowała w zawodzie nauczyciela od 26 do 30 lat. W badaniach jakościowych dyrektorzy wypowiadali się, że najskuteczniejsza jest zbiorowa odpowiedzialność i współpraca. W końcowej części pracy opracowano postulaty zaadresowane do instytucji kształcących i doskonalących kadrę kierowniczą szkół podstawowych dotyczące sposobów rozwijania kompetencji przywódczych. Wyznaczono nowe kierunki zmian w kształceniu i doskonaleniu zawodowym dyrektorów dla potrzeb zmieniającej się szkoły i społeczeństwa. W końcowej części rozprawy doktorskiej zamieszczono spis wykorzystanej literatury, netografię, tabele oraz załączniki do pracy. Badania przeprowadzono na próbie dobranej w sposób celowy.



Dynamic processes undergoing in the world require setting new directions of adjustments in the training and professional development of head teachers for the needs of a changing school and preparing society for global changes and an unknown future. The doctoral dissertation discusses the issues of current assessment of the quality of educational leadership of primary school head teachers and the search for effective management of the process of the change. The subject of this dissertation is the key role of the school headmaster in implementing change as an educational leader who can influence school and out-of-school environments. In the face of new challenges and educational perspectives, an answer is made to the key question - How to educate the headmaster to make school leadership effective in the changing and unpredictable social reality? The issue concerning the organization of quality management undertaken in this work is the leading topic of educational debates in Poland. Ways are being sought to effectively raise the educational leadership competences of primary school headmasters. In the twenty-first century, striving to transform a school into a learning organization requires changes in the organizational structure of various forms of training and professional development of headmasters. The main goal of the research is to investigate and describe the quality of educational leadership in the context of the occurring rapid changes and social expectations. The practical and implementational goal includes the development of proposed methods and forms of training and professional development raising the level of leadership competences of primary school headmasters. Taking into account the above research objectives, detailed theses were formulated regarding: - assessment of management styles and priorities of the surveyed headmasters, - investigating the applied change management strategies at school and ways to inspire teachers to act independently, - searching for a relationship between the quality of educational leadership of headmasters and their individual characteristics, - examining the professional predispositions of primary school management to give teachers independence and power. Taking into account the multi-level nature of work in a primary school, a combination of quantitative and qualitative methods were used. The quality of educational leadership of a primary school head teacher was diagnosed. In this doctoral dissertation mainly quantitative methods were used. The existing cause-effect relationships were established and the following questions were answered: What is the current situation like? What is the relationship, the influence? and at the same time determining the diagnostic and diagnostic-explanatory purpose of the research. Statistical operations were performed on the numerical data that verified the hypotheses about relationships between the studied variables. Quantitative methods in the research have been supplemented with qualitative methods, which were interviews with school headmasters. The appropriate selection of the quantitative and qualitative research strategy allowed for an in-depth analysis and drawing conclusions about the quality of management of primary school headmasters.
In the doctoral dissertation, the diagnostic survey method has been used. The following research techniques have been used: questionnaire - Model of effective change management HPO SCORES, test sheet - My personal preferences in managing the organization, test sheet - My school priorities, test sheet - Predispositions to give independence to others, dispositions to qualitative interview, questionnaire - Testing the level of the organization's readiness for changes, statistical tools. The paper presents the results of research conducted from 2019 to 2020 among headmasters and teachers of primary schools in the Świętokrzyskie Voivodeship. The study covered 252 headmasters and 300 teachers of randomly selected eight-grade primary schools located in Kielce and the Świętokrzyskie Voivodeship. The principles of anonymity and voluntariness were adopted in the research. In statistical analyzes, all the headmasters gave the highest scores to frequent encouraging teachers to present their ideas and express their opinions, paying much attention to the active participation of all school employees in achieving the planned goals, and recognizing passing good quality feedback as particularly important. The priorities of headmasters balance the development needs of the students and creating atmosphere enhancing an efficient teamwork which contributes to improving the quality of management. All the headmasters found it necessary to improve their leadership competencies as a mediator, advisor, partner and human resources manager. Managing the quality of school work should play a servile role, supporting school leaders and teachers in discovering their own potential. In the summary, two profiles of directors S1 and S2 emerged. The vast majority of headmasters are of the S1 profile, aged 50+, with an average teaching experience of 29.5 years, including 18.9 years as a headmaster. The S2 headmaster's profile is younger than S1 and has a shorter working experience as a teacher, on average 28.4 years, including 12.8 years as a headmaster. The headmasters of the S1 profile pay more attention to formal issues and procedures, they may be commanding and set high standards for themselves and others. On the other hand, S2 profile headmasters typically search for solutions to a specific problem, give teachers more leeway in decision-making and devote more time to discussing and presenting the anticipated effects, proper communication and cooperation. The layout of the doctoral dissertation consists of an introduction and seven chapters. The first chapter presents changes taking place in the contemporary world, with particular emphasis on changes in schooling and education. Chapter two discusses the educational leadership of a school head teacher in the literature on the subject of research. The third chapter presents the methodological foundations of the author’s own research. The fourth chapter diagnoses the working conditions of headmasters, with particular emphasis on determining the direction of their further development. Chapter five examines the relationship of headmasters with educational entities.
Chapter six determines the quality state of educational leadership as well as the trends in the development of training programmes and improvement of primary school leaders. Chapter seven proposes forms of education and development of primary school leaders in the new, changing social reality. The final part of the doctoral dissertation contains conclusions formulated in the course of the literature review and empirical research. The results of the collected data indicate that school leaders with longer work experience as headmasters also have long work experience as teachers. The diagnosis of the quality of educational leadership showed that the management of primary schools is aging, as half of the surveyed principals have worked in the teaching profession for 26 to 30 years. In qualitative research, the headmasters stated that collective responsibility and cooperation are the most effective. In the final part of the thesis, postulates concerning the methods of developing leadership competences addressed to institutions educating and improving the management staff for primary school education were developed. New directions of changes in education and professional development of school leaders have been set for the needs of the changing school and society. The final part of the doctoral dissertation includes references, references to online publications, tables and attachments to the thesis. The research was carried out on a purposefully selected sample.
